Ethical Leadership and Teachers’ Organizational Commitment: The Mediating Role of Organizational Citizenship Behavior

Objective: This study aimed to investigate the structural relationships between ethical leadership and teachers’ organizational commitment, emphasizing the mediating role of organizational citizenship behavior (OCB).
Method: This applied, descriptive-correlational study utilized structural equation modeling (SEM). The statistical population comprised all secondary (junior and senior) school teachers (grades 7–12) in Noor city (N=620) during the 2025–2026 academic year. Based on the number of observable variables, a sample size of 300 was determined and selected using stratified random sampling. Data were collected using Standard Questionnaires on Ethical Leadership, Organizational Citizenship Behavior, and Organizational Commitment. The reliability of the instruments was confirmed with Cronbach’s alpha coefficients of 0.91, 0.82, and 0.89, respectively. Data analysis was conducted using correlation matrices, the Sobel test, and structural equation modeling.
Findings: The results indicated that ethical leadership has a direct and significant relationship with teachers’ organizational citizenship behavior and organizational commitment. Furthermore, organizational citizenship behavior was found to be directly associated with teachers’ organizational commitment. Additionally, ethical leadership indirectly influences teachers’ organizational commitment through the mediating role of organizational citizenship behavior.
Conclusion: The findings demonstrate that teachers’ perceptions of ethical leadership among school principals influence their organizational commitment both directly and through the mediating role of organizational citizenship behavior. These results highlight the importance of developing ethical leadership in schools and fostering teachers’ organizational citizenship behaviors as effective strategies for enhancing organizational commitment.
