Modeling the Mediating Role of Organizational Learning in the Relationship Between Ethical and Servant Leadership and Innovative Work Behavior in All the Principals of the Elementary Schools in Ahvaz

Objective: This study aims to investigate the mediating role of organizational learning in the relationship between ethical and servant leadership and innovative work behavior in all the principals in the elementary schools in Ahvaz, Iran.
Method: This research is descriptive in nature based on structural equation modeling, cross-sectional in terms of time dimension, and survey-based in terms of data collection. The statistical population consisted of all the principals of the elementary schools in Ahvaz (N = 597) in the academic year 2024–2025. The sample size, determined using Morgan’s table, was 234 principals selected through simple random sampling. Data were collected using standardized questionnaires: the Innovative Work Behavior Scale by Holman et al. (2012), the Ethical Leadership at Work Questionnaire by Kalshoven et al. (2011), the Organizational Learning Questionnaire by Jerez-Gómez et al. (2005), and the Servant Leadership Questionnaire by Qolipour and Hazrati (2009). Data were analyzed using SPSS and PLS statistical software. The statistical methods employed included Pearson correlation, composite reliability assessment, model fit indices, and structural equation modeling.
Findings: The findings indicate that ethical leadership has a significant effect on principals’ innovative work behavior both directly (β = 0.77, t = 6.26, p < 0.01) and indirectly through the mediating role of organizational learning (β = 0.58, t = 9.31, p < 0.01). Servant leadership also shows a significant relationship with innovative work behavior both directly (β = 0.85, t = 8.96, p < 0.01) and indirectly via organizational learning (β = 0.62, t = 9.29, p < 0.01).
Conclusion: organizational learning strengthens the impact of these leadership styles on principals’ innovative work behavior. It is suggested that school principals foster a culture of organizational learning and adopt ethical and servant leadership styles to create a foundation for innovation development in schools.
